Le march\u00e9 se transforme plus vite que notre capacit\u00e9 \u00e0 comprendre ce qui se passe.<\/p><p>La belle \u00e9poque d\u2019Henri Fayol est termin\u00e9e. Il ne suffit plus de pr\u00e9voir, d\u2019organiser, de commander, de coordonner et de contr\u00f4ler pour remplir la fonction de gestionnaire. Pire encore, un grand nombre de ces fonctions sont maintenant remplac\u00e9es par l\u2019intelligence artificielle.<\/p><h3><strong>L\u2019histoire de Fred, le gestionnaire pas pr\u00eat \u00e0 demain<\/strong><\/h3><p>Pour des raisons de confidentialit\u00e9, je vais l\u2019appeler \u00ab\u00a0Fred\u00a0\u00bb, ce directeur que j\u2019accompagne en coaching et dont ses comp\u00e9tences de leadership et de communication sont \u00e0 d\u00e9velopper.<\/p><p>\u00ab\u00a0Fred, crois-tu \u00eatre en mesure de survivre dans ta position de directeur dans les prochaines ann\u00e9es avec les avanc\u00e9es en intelligence artificielle? As-tu vu l\u2019article du Journal de Qu\u00e9bec?\u00a0\u00bb<\/p><h5><strong>Coupure de 6000 emplois chez Microsoft\u00a0:<\/strong><\/h5><p><strong>\u00ab Nous continuons \u00e0 nous concentrer sur la constitution d&#8217;\u00e9quipes hautement performantes et sur l&#8217;am\u00e9lioration de notre flexibilit\u00e9 en r\u00e9duisant les niveaux hi\u00e9rarchiques et le nombre de directeurs\u00a0\u00bb <\/strong><a href=\"https:\/\/www.journaldequebec.com\/2025\/05\/14\/licenciement-massif-de-plus-de-6000-employes-par-microsoft\" target=\"_blank\" rel=\"noopener\"><em>https:\/\/www.journaldequebec.com\/2025\/05\/14\/licenciement-massif-de-plus-de-6000-employes-par-microsoft<\/em><\/a><\/p><p>Fred fait partie de ces gestionnaires qui sont des experts techniques. Introverti et un peu mal \u00e0 l\u2019aise avec les communications, il a peur. Il ne sait pas mobiliser son \u00e9quipe malgr\u00e9 son r\u00f4le senior dans l\u2019organisation. Le changement le rend anxieux. Il est inconfortable dans les discussions difficiles. Les forces de Fred sont dans sa capacit\u00e9 d\u2019analyse et d\u2019organisation. Et si les machines le rempla\u00e7aient?<\/p><h3><strong>R\u00e9duire la bureaucratie<\/strong><\/h3><p>Tout comme Microsoft, plusieurs entreprises tentent de r\u00e9duire la bureaucratie pour augmenter la performance. En Belgique, ils sont 63% a avoir pratiqu\u00e9 le \u00ab\u00a0task masking\u00a0\u00bb, \u00ab\u00a0avoir l\u2019air tr\u00e8s concentr\u00e9 sur son \u00e9cran d\u2019ordinateur, faisant semblant de travailler\u00a0\u00bb.<a href=\"https:\/\/www.lalibre.be\/economie\/emploi\/2025\/05\/20\/faisant-semblant-de-travailler-la-moitie-des-employes-belges-sont-en-fait-en-train-de-scroller-sur-les-reseaux-sociaux-YUZBOGIJSFANPL5FJFXDU5ZHJA\/\" target=\"_blank\" rel=\"noopener\"><em>https:\/\/www.lalibre.be\/economie\/emploi\/2025\/05\/20\/faisant-semblant-de-travailler-la-moitie-des-employes-belges-sont-en-fait-en-train-de-scroller-sur-les-reseaux-sociaux-YUZBOGIJSFANPL5FJFXDU5ZHJA\/<\/em><\/a><\/p><h3><strong>Croyez-vous que les entreprises ont tort de se questionner sur la gestion et l\u2019anti-performance?<\/strong><\/h3><p>L\u2019enjeu n\u2019est plus de parler de t\u00e9l\u00e9travail ou de mauvais management. L\u2019enjeu est l\u2019essence m\u00eame de l\u2019\u00e9volution du r\u00f4le de gestionnaire en entreprise; celui qui doit passer du \u00ab\u00a0master organisateur\u00a0\u00bb au leader transformationnel.<\/p><h3><strong>Que s\u2019attend-t-on des gestionnaires?<\/strong><\/h3><p>De faire la transition vers les comp\u00e9tences du futur. Pas le futur dans 20 ans. Le futur qui est l\u00e0 \u00e0 notre porte. Il est dit que d\u2019ici 5 ans, les changements s\u2019op\u00e9rants en 1 an s\u2019op\u00e9reront en 11 jours.<\/p><p>C\u2019est bien beau tout cela dans un monde de productivit\u00e9 et de mise en march\u00e9 rapide de nouveaux produits. Mais que fait-on des employ\u00e9.es qui doivent suivre\u2026avaler les changements, int\u00e9grer de nouvelles fa\u00e7ons de faire, apprendre de nouveaux syst\u00e8mes, etc?<\/p><h3><strong>La dissonance cognitive est un des plus gros d\u00e9fis<\/strong><\/h3><p>Dans un contexte de changement, la dissonance cognitive survient lorsque les individus sont confront\u00e9s \u00e0 de nouvelles id\u00e9es, m\u00e9thodes ou comportements qui entrent en conflit avec leurs croyances ou habitudes existantes.<\/p><p>Par exemple, une personne habitu\u00e9e \u00e0 une certaine mani\u00e8re de travailler peut ressentir un inconfort lorsqu&#8217;on lui propose une nouvelle m\u00e9thode. Pour r\u00e9duire cette dissonance, elle peut r\u00e9sister au changement, rationaliser ses anciennes pratiques, ou finir par adopter progressivement la nouveaut\u00e9 afin de retrouver un sentiment d&#8217;harmonie mentale.<\/p><h3><strong>Comment faire alors?<\/strong><\/h3><p>Revenons \u00e0 nos moutons. Beaucoup de changements = beaucoup de dissonances cognitives. Le r\u00f4le du.de la gestionnaire sera donc de faire avancer ses \u00e9quipes dans les changements, en adoptant les meilleures pratiques pour cr\u00e9er un sentiment de s\u00e9curit\u00e9 psychologique et en \u00e9tant solide en interventions relationnelles.<\/p><p>Il faudra \u00eatre strat\u00e9gique. Comprendre les \u00e9motions. S\u2019adapter aux r\u00e9sistances et proposer des messages bienveillants orient\u00e9s sur l\u2019atteinte des r\u00e9sultats. Il faudra surtout beaucoup de r\u00e9silience, de patience et de cr\u00e9ativit\u00e9 pour venir \u00e0 bout de faire sauter ces murs de croyances qui seront, \u00e0 mon avis, plus hauts et plus forts que jamais.<\/p><p>Les gestionnaires doivent se pr\u00e9parer maintenant. Se conna\u00eetre et comprendre les m\u00e9canismes psychologiques qui r\u00e9gissent les humains dans le changement.<\/p><h3><strong>Fayol peut retourner se coucher<\/strong><\/h3><p>Le leadership traditionnel est r\u00e9volu. Les comp\u00e9tences \u00ab\u00a0dures\u00a0\u00bb seront optimis\u00e9es par l\u2019intelligence artificielle. Nous gagnerons en efficience gr\u00e2ce \u00e0 ces nouveaux outils. Nous n\u2019avons pas encore vu la pointe de l\u2019iceberg des possibilit\u00e9s pour coordonner et planifier des ressources. C\u2019est excitant de penser aux gains possibles pour travailler diff\u00e9remment.<\/p><p>Il faut se poser la question. Comment voulons-nous d\u00e9velopper nos gestionnaires pour se pr\u00e9parer \u00e0 cette transformation du leadership? Comment allons-nous faire face \u00e0 toutes ces dissonances cognitives qui seront comme des vilains virus dont le vaccin est administrable par tr\u00e8s peu de gestionnaire?<\/p><p>L\u2019\u00e9cart va se cr\u00e9er qu\u2019on le veuille ou non. Dans ce bassin d\u2019ins\u00e9curit\u00e9s, c\u2019est maintenant qu\u2019il faut outiller cette nouvelle g\u00e9n\u00e9ration de gestionnaires.
